A large general contractor had experienced several years of static growth. They contacted SilverStone Group’s Human Capital division approximately one year ago, with the desire to make proactive changes that would spearhead growth. After an in-depth analysis of the company, our Human Capital professionals developed a five-year growth plan that challenges the professional leadership and management development of the client’s key contributors.
SilverStone Group began this engagement by assessing the members of the senior leadership team using psychological, cognitive and multi-rater tools. Development plans were written for each participant and one-on-one coaching sessions were established. In addition, the group worked together to learn the Five Practices of Exemplary Leadership as outlined in “The Leadership Challenge” by Kouzes and Posner (Jossey-Bass, August 2007). The group aspect of development has required completion of readings prior to a two-hour group process on each topic. The group forum has provided members of the senior leadership team with the opportunity to interact with one another under the guidance of a trained facilitator, to explore issues and challenge current practices.
The second phase of the development process involves five management trainees, who will receive individual coaching and group interaction. These sessions will focus on basic management skills, including listening, performance management, feedback and conflict management, among others.
Because this engagement is scheduled for a five-year time period, results are measured incrementally, with future outcomes built on past successes. To date, this client has seen a strengthening of leadership skills in all members of the leadership team. While it is too early to measure gains through a second multi-rater assessment, it is clear from observing both group interaction and individual coaching sessions that significant gains have been made. Senior leaders, for example, have made a conscious effort to change their communication style from emotionally-motivated confrontations to respectful and thoughtful interactions.
